Staffing and recruiting  ·  3 min read

Ranked honestly, by what actually brings in orders that fill: referrals from happy clients, repeat and expanded orders from existing ones, a reputation in one niche, introductions through placed candidates, cold outreach to companies that are visibly hiring, and events and associations. Referrals win by a wide margin, and referrals come from work that never needed fixing. The sales channel that matters most is the last order you filled.

Three stages of staffing agency growth and what breaks at each oneSTAGE 1One to three recruitersThe owner reads everysubmittal before it goes.Quality: high. Nights: long.STAGE 2Four to ten recruitersThe owner can't read themall. Some go out unchecked.Quality drops. Clients notice.STAGE 3Ten or moreA written standard, andevery submittal checked against it.Quality: high. Owner: asleep.Growth breaks quality before it breaks anything else, because the owner stops being the last check.
Growth comes from orders that went right. Protect that before you buy leads.
1Staffing and recruiting

The channels, ranked

1. Referrals. A client tells another manager "use these people, I don't have to check their work." The new client arrives already trusting you. Cost: zero. Condition: the last three orders went right.

2. Repeat and expanded orders. The same client, more sites, more roles. This is where most agency growth actually comes from, and it depends entirely on quality.

3. Niche reputation. Being known as the firm that never sends the wrong certification to a hospital, or the one that knows cold storage. Slower to build, then it brings clients to you.

4. Candidate-led introductions. A worker you placed moves to a new company and calls you when they need people. Or a strong candidate you cannot place yet is introduced to companies that should want them. Both work when candidates like how you treated them.

5. Cold outreach. Calling and emailing companies that are visibly hiring. It works, slowly, and only when the message leads with proof instead of "we're different."

6. Events and associations. Industry groups, local business associations, trade shows. Good for a niche, weak for a generalist.

7. Paid leads and lists. Expensive, low quality, and the first thing new owners buy. Last for a reason.

Why referrals win

A referral skips the hardest part of sales: being believed. Every cold prospect assumes you are like the last agency. A referred prospect assumes you are like what their friend described. The order comes faster, the markup argument is shorter, and the client is patient on the first fill.

Referrals have one source. Work that did not come back. A client who had to check your submittals does not refer you, however much they like you.

3Staffing and recruiting

The order of operations for a new agency

  1. Fill the first few orders perfectly. Written order, checked submittals, confirmed starts.
  2. Ask each happy client for one name.
  3. Pick a niche from the clients you are winning and learn its requirements cold.
  4. Add cold outreach that leads with a placement story in numbers.
  5. Skip the lead lists until you have hours to waste.

FAQ

Questions people ask

How do I ask for a referral?

After a good order, one line: "Is there another manager here who has the same problem you had?" Then stop talking.

Does cold calling still work in staffing?

Yes, if the first sentence is proof. "We filled five night-shift forklift roles for a cold-storage site last month; all five are still there." Not "we're different."

How long does it take to build a niche reputation?

About a year of right orders in one industry. Faster if you write down what you learn about each client's requirements and use it on the next one.
