Growth feedback comes from patterns in everyday work. Look across three or four recent tasks. Name one skill that would make the biggest difference. Give one task that stretches it, with a clear brief. Review it quickly and say what improved. One skill at a time, one task at a time.
Task feedback vs growth feedback
Task feedback fixes this piece of work: "Move the price to the top."
Growth feedback builds a skill for all future work: "In your last three reports, the main point came late. Let's work on leading with the answer."
Both matter. Most managers only give the first.
Step 1: Look for a pattern
Look at three or four recent tasks. What shows up more than once?
- Strong research, weak summaries.
- Clear writing, numbers not checked.
- Good work, always a day late.
One pattern. The one that would help most.
Step 2: Name it, kindly and specifically
"In the June report, the proposal and the case study, the main point was in the second half. Clients read the top. If you lead with the answer, these will land faster."
Use the work, not adjectives about the person.
Step 3: Give a stretch task
Pick a real task that practices the skill:
"For the July report, write the first line first: on track or not, and why. Show me just that line before you write the rest."
Step 4: Review fast, and say what improved
"That first line is exactly right. The client will know where they stand in five seconds."
Noticing improvement is what makes it stick.
Step 5: Move on
When the skill shows up three times in a row without prompting, pick the next one.
Growth for strong performers too
Strong people need growth feedback most, and get it least. Stretch them with bigger scope, new types of work, or teaching others.
Write it down
Note the skill and the examples in your one-on-one doc. At review time, you have the story of their growth.
